Operational excellence the defining talent focus in private markets: One Ten Associates



Robust hiring levels and intense competition for agile operational talent remain key themes in private markets, according to new research.

One Ten Associates, the London-based recruitment specialist, found that firms that are winning on retention are those offering clear progression, credible flexibility and meaningful long-term incentives, not just higher base pay.

“Looking ahead to 2026, we expect continued emphasis on operational excellence, data-literate leadership and intelligent automation, with compensation growth tracking capability rather than headlines,” One Ten’s leadership said in their annual report on the compensation landscape.

“Although [private markets] fundraising has become more challenging and deal activity remains uneven across asset classes, managers continue to prioritise operational transformation and value creation post-acquisition,” said Khuram Bajwa, partner at the London-based firm.

“As firms steer through the transition to higher interest rates, geopolitical risk and tighter liquidity, finance and portfolio monitoring teams have become critical engines of insight.

“Their responsibilities now stretch far beyond reporting – covering strategy, performance analytics, data governance and active stakeholder management.”

This has led to strong demand for finance professionals who can combine traditional accounting rigour with advanced data fluency and commercial judgement.

Those with experience in business partnering, automation tooling, and AI-enhanced analytics are commanding the strongest premiums, according to the report.

“At the same time, leaner team structures have led many funds to upskill internally, resulting in fewer visible candidates at mid- to senior-levels – and increased competition for those in the market.”
